[eng][cze] The dissertation thesis looks into motivation and retention of employees in the financial sector (banks and investment companies) of the Czech Republic. The first part of the dissertation thesis defines motivation and introduces theories of work motivation from the very beginning, through classic theories until contemporary theories of motivation and modern approaches towards it. Further, it explores employee motivation, motivational processes a factors influencing productivity of work. It also analyses intrinsic and extrinsic motivation and motivation of work behaviour, it introduces motivation programs as a part of motivational strategies. It the following part, the dissertation thesis introduces the subject of employee retention and sets reasons why retention of employees is necessary, what factors impact it and it also describes programs of retention. The second part of the dissertation thesis is dedicated to a comprehensive empiric research of work motivation and retention of employees in the financial sector, which has been executed in a form of survey attended by 119 respondents from various banks and investment companies active in the Czech Republic. The respondents were working in different working positions in their company's hierarchy. The survey was on top of that supported by discussions around round tables attended by 23 respondents. In this part of the dissertation thesis, there were set goals of the research and hypotheses, verification of which served to achievement of the goals. The first goal was to investigate presence of commonalities in employee motivation and retention in the financial sector, their identification and description of key components. The other goal was to make a comparison by the research identified key components of motivation and retention from the point of importance for the employees and compare what importance they had for the employees in the period before and during the global depression and predict their development in the period of recession. A partial goal of this thesis is its contribution to both scientific-pedagogic and business area. A goal for application in the business area is to introduce work motivation and retention subject to managers on all levels of management as a useful and necessary tool for management of people not only in financial enterprises but all subjects acting in the market economy. This dissertation thesis wishes to become inspiration and partial guidance for managers at all management levels in their daily personnel work and show what tools should be used by financial companies for employees motivation and retention not only now but also after the depression is over. There are also described research methods and research data processing methodology in this part. The third part of the dissertation thesis presents a detailed evaluation of research results. They are summarized to clearly arranged graphs and shown according to different viewpoints. Further, the dissertation thesis contains a summarized evaluation of results, hypotheses verification and recommendations for science and further research, very specific and detailed recommendations for business practice as well as for education of students in the field of employee motivation and retention at schools and universities. The entire dissertation thesis is inspiration for managers not only in the financial sector but anywhere, where it can assist as a guidance for managers at all levels of management in their daily work related to employee motivation and retention. There are summed up results of the set hypotheses and evaluated the goals at the end of the thesis.Doktorská disertační práce se zabývá motivací a stabilizací zaměstnanců ve finančním sektoru (bank a investičních společností) České republiky. V první části definuje motivaci a představuje teorie pracovní motivace od jejich počátků přes klasické teorie až po současné teorie motivace a moderní přístupy k ní. Dále se práce zabývá motivací zaměstnanců, procesy motivace a faktory, které ovlivňují pracovní výkonnost. Rozebírá také problematiku vnitřní a vnější motivace a motivaci pracovního jednání, představuje motivační programy jakožto součásti motivačních strategií. V další části doktorská disertační práce představuje téma stabilizace zaměstnanců a uvádí důvody, proč je stabilizace zaměstnanců nezbytná, jaké faktory ji ovlivňují a popisuje stabilizační programy. Druhá část doktorské disertační práce je věnována rozsáhlému empirickému průzkumu pracovní motivace a stabilizace zaměstnanců finančního sektoru, který byl proveden formou dotazníkového průzkumu -- toho se aktivně zúčastnilo 119 respondentů z různých bank a investičních společností působících v České republice, kteří zastávají rozličné pracovní pozice v hierarchii společností. Dotazníkový průzkum byl navíc podpořen diskusemi u 4 kulatých stolů, kterých se zúčastnili celkem 23 respondenti V této části doktorské disertační práce byly stanoveny cíle empirického průzkumu a hypotézy, jejichž ověření slouží k dosažení vytyčených cílů. Cílem je zjistit, zda ve finančním sektoru existují společné prvky ovlivňující motivaci a stabilizaci jeho zaměstnanců, a identifikovat je včetně vysledování klíčových prvků. Dále je cílem vymezit roli mzdy v motivaci a stabilizaci zaměstnanců finančního sektoru. Neméně důležitým cílem je provést srovnání výzkumem identifikovaných klíčových prvků motivace a stabilizace, které jsou pro zaměstnance finančního sektoru nejdůležitější, a porovnat, jakou váhu důležitosti jim dávali zaměstnanci finančního sektoru v období předkrizovém a v období celosvětové hospodářské krize a provést predikci jejich pravděpodobného vývoje v době recese. Dílčím cílem této práce je vědecko pedagogický přínos a zároveň přínos pro praxi. Cílem přínosu pro praxi je zanést problematiku pracovní motivace a stabilizace zaměstnanců do podvědomí manažerů na všech úrovních řízení, poukázat na nezbytnou nutnost zabývat se touto problematikou na všech úrovních řízení nejen finančních institucí, ale všech subjektů působících v tržním hospodářství. Tato doktorská disertační práce se chce stát inspirací a částečným návodem pro manažery na všech stupních řízení v jejich každodenní personální práci a nastínit, jaké nástroje by měly finanční instituce využívat k motivaci a stabilizaci zaměstnanců nejen v současné době, ale i v období po odeznění krize. V této části práce je také popsána metodika výzkumu i metodologie zpracování dat vzešlých z výzkumu. Ve třetí části doktorské disertační práce jsou detailně vyhodnoceny výsledky výzkumu. Ty jsou shrnuty do přehledných grafů a znázorněny podle různých hledisek členění. Dále doktorská práce obsahuje souhrnné hodnocení výsledků, ověření hypotéz a následují konkrétní doporučení pro vědu a další výzkum, velmi konkrétní a podrobná doporučení pro podnikovou praxi a taktéž doporučení pro vzdělávání studentů v problematice motivace a stabilizace zaměstnanců na vysokých školách a univerzitách. Celá doktorská práce je inspirací pro manažery nejen z finančního sektoru, ale z celé podnikové praxe, je konkrétním návodem pro manažery na všech stupních řízení v jejich každodenní práci při řešení problematiky pracovní motivace a stabilizace zaměstnanců. V závěru jsou shrnuty výsledky stanovených hypotéz a vyhodnoceny stanovené cíle.
