Cílem práce je představit možnosti využití pokročilých analytických nástrojů pro optimalizaci rozhodování v rámci personální praxe. Literárně přehledová část práce se zabývá tzv. HR analytikou, jejím vývojem, možnostmi využití a metodologickým rámcem, o který se opírá. V další části se práce věnuje konkrétnímu využití HR analytiky v oblasti retence zaměstnanců dle metodického rámce CRISP-DM. V poslední kapitole je podrobně popsán fenomén fluktuace, její důsledky a možné vysvětlující proměnné. Empirická část práce je koncipována jako kvantitativní, aplikovaný výzkum a zabývá se dobrovolnou fluktuací zaměstnanců v konkrétní společnosti - větší české bance. V první, statisticko-inferenční části, výzkum prostřednictvím binární logistické regrese identifikuje několik statisticky signifikantních prediktorů fluktuace - míru nezaměstnanosti, počet vystřídaných týmů, dobu strávenou ve společnosti, výši platu a celkového příjmu, rychlost růstu platu, velikost týmu, výši mimořádného bonusu, platovou třídu a pohlaví. V druhé, datově- vědecké části, je sestaveno několik predikčních modelů rovněž pomocí binární logistické regrese a na základě několika technik strojového učení. Modely jsou posouzeny s ohledem na jejich přesnost a možnost využití k predikci odchodu pro jednotlivé zaměstnance. Diskuse zasazuje... The aim of this paper is to present the possibilities of the usage of advanced analytical tools to optimize decision-making in personnel practice. The literature review part of the thesis deals with the so-called HR analytics, its development, possibilities of its usage, and the methodological framework on which it is based. The next part of the paper deals with the specific application of HR analytics in the field of employee retention according to the methodological framework of CRISP-DM. The last chapter describes in detail the phenomenon of employee turnover, its consequences, and possible explanatory variables. The empirical part of the paper is framed as a quantitative, applied research and deals with voluntary turnover of employees in a particular company-a large Czech bank. Firstly, the statistical-inference part of the research identifies several statistically significant predictors of employee turnover through binary logistic regression-unemployment rate, number of changed teams, time spent in the company, salary and total income, salary growth rate, team size, extraordinary bonus, and gender.
