[cze][eng] 1 Abstrakt Tato diplomová práce se zabývá aktuální problematikou faktorů, které ovlivňují rozhodování sester o setrvání či odchodu z pracovišť intenzivní péče. Výzkumný soubor tvoří sestry s délkou odborné praxe na těchto pracovištích delší než jeden rok. Teoretická část práce shrnuje relevantní odborné poznatky o náročnosti a specifikách klinické praxe v prostředí intenzivní péče. Definuje klíčové pojmy spojené s personální fluktuací i retencí a komplexně mapuje organizační i individuální faktory, které na ošetřovatelský personál působí. Pozornost je věnována rovněž psychologickým aspektům profese, jako jsou etická zátěž, syndrom vyhoření či vliv nedávné pandemie COVID-19 na stabilitu pracovních týmů. Cílem diplomové práce bylo prozkoumat faktory, které ovlivňují rozhodování sester v intenzivní péči o setrvání v oboru nebo o odchodu z něj, a hlouběji porozumět tomu, jak je sestry subjektivně vnímají. Pro empirickou část diplomové práce byl využit kvalitativní přístup, při kterém probíhal sběr dat formou 12 polostrukturovaných rozhovorů. Získaná data byla následně zpracována pomocí reflexivní tematické analýzy. Tento metodologický postup poskytl detailní vhled do zkoumané problematiky přímo z pohledu samotných sester. The research sample includes nurses with over one year of experience in these settings. The theoretical part examines the demands of clinical practice in intensive care. It defines concepts of turnover and retention and analyzes organizational and individual factors affecting nursing staff. It also addresses psychological aspects, including ethical burden, burnout, and the impact of the COVID-19 pandemic on team stability. The aim of this diploma thesis was to explore factors influencing the intention to stay or intention to leave among intensive care nurses and to gain a deeper understanding of their subjective perceptions. The empirical research utilized a qualitative approach with 12 semi-structured interviews. Data were subsequently analyzed using reflective thematic analysis, providing insight directly from the nurses' perspective. The findings reveal key motivators and protective factors for retention, while identifying triggers for leaving.
