[cze][eng] Diplomová práce se zabývá problematikou pracovní motivace všeobecných sester na odděleních následné péče, která představuje významný faktor ovlivňující kvalitu poskytované ošetřovatelské péče, pracovní spokojenost i stabilitu zdravotnického personálu. Teoretická část práce vymezuje pojem motivace, představuje vybrané teorie motivace a analyzuje specifika motivace v ošetřovatelské profesi se zaměřením na podmínky následné péče. Součástí je také rozbor faktorů ovlivňujících motivaci sester, včetně pracovního prostředí, pracovní zátěže, finančního ohodnocení a vnitřních motivačních pohnutek. Empirická část práce je realizována kvantitativním výzkumem prostřednictvím dotazníkového šetření vlastní konstrukce, zaměřeného na sestry pracující na odděleních následné péče v Jihočeském kraji. Cílem výzkumu bylo identifikovat hlavní motivační a demotivační faktory a ověřit vztahy mezi pracovní motivací, pracovní spokojeností, pracovní zátěží, pracovním prostředím a úmyslem změnit zaměstnání. Na základě teoretických východisek bylo stanoveno šest hypotéz. Výsledky ukázaly, že z šesti hypotéz byla potvrzena pouze jedna hypotéza týkající se výzkumu, zda se motivace liší podle nemocnice, ve které sestry pracují. Ostatní hypotézy zaměřené na vztahy mezi motivací a pracovní spokojeností, pracovní zátěží, pracovním prostředím a úmyslem změnit zaměstnání nebyly statisticky potvrzeny. Současně však byly identifikovány významné motivační faktory, zejména smysluplnost práce, možnost pomáhat pacientům a kvalita pracovního kolektivu. Závěry práce poukazují na komplexnost problematiky pracovní motivace sester a na omezenou možnost jejího vysvětlení prostřednictvím jednoduchých lineárních vztahů. Nepotvrzení většiny hypotéz zdůrazňuje význam kontextuálních faktorů, metodologických aspektů výzkumu a potřebu hlubšího zkoumání této problematiky. Výsledky práce mohou sloužit jako podklad pro další výzkum i pro formulaci opatření zaměřených na podporu motivace sester a stabilizaci ošetřovatelského personálu v oblasti následné péče.This thesis examines the issue of work motivation among general nurses in post-acute care units, which is a significant factor influencing the quality of nursing care provided, job satisfaction, and the stability of the healthcare staff. The theoretical part of the thesis defines the concept of motivation, presents selected theories of motivation, and analyzes the specifics of motivation in the nursing profession with a focus on the conditions of follow-up care. It also includes an analysis of factors influencing nurses' motivation, including the work environment, workload, financial compensation, and intrinsic motivational factors. The empirical part of the thesis is conducted as quantitative research using a self-designed questionnaire survey targeting nurses working in post-acute care units in the South Bohemian Region. The aim of the research was to identify the main motivational and demotivational factors and to verify the relationships between work motivation, job satisfaction, workload, work environment, and the intention to change jobs. Six hypotheses were formulated based on theoretical foundations. The results showed that, of the six hypotheses, only one was confirmedthe hypothesis examining whether motivation varies depending on the hospital where nurses work. The other hypotheses, which focused on the relationships between motivation and job satisfaction, workload, work environment, and intention to change jobs, were not statistically confirmed. At the same time, however, significant motivational factors were identified, particularly the meaningfulness of work, the opportunity to help patients, and the quality of the work team. The study's conclusions highlight the complexity of the issue of nurses' work motivation and the limited ability to explain it through simple linear relationships. The failure to confirm most hypotheses underscores the importance of contextual factors, methodological aspects of the research, and the need for a deeper examination of this issue. The results of this study can serve as a basis for further research and for the formulation of measures aimed at supporting nurses' motivation and stabilizing the nursing workforce in the field of post-acute care.
