[cze][eng] Tato diplomová práce se zabývá problematikou zastoupení žen v nejvyšších manažerských pozicích a analyzuje, jaké faktory ovlivňují jejich kariérní postup do exekutivních funkcí. Cílem práce je zhodnotit, zda obecně popisované bariéry, které jsou ženám v přístupu k vedoucím pozicím připisovány v odborné literatuře (např. Kanter, 1993; Křížková, Pavlica, 2004; Branson, 2012), jsou stále aktuální v českém kontextu, případně zda se vyvíjejí specificky vzhledem k místním kulturním a ekonomickým podmínkám. Teoretická část shrnuje hlavní teorie genderové nerovnosti v organizacích, koncept skleněného stropu, impostor syndromu a vliv genderových stereotypů na profesní dráhu žen. Empirická část vychází z kvalitativního výzkumu založeného na polostrukturovaných rozhovorech s ženami i muži, kteří působí nebo ještě v nedávné době působili v nejvyšších exekutivních pozicích. Výzkum ukazuje, že přestože ženy deklarují rovné pracovní podmínky, v praxi stále čelí skrytým formám nerovnosti, včetně stereotypních očekávání, rozdílného hodnocení výkonu a odlišného přístupu k mateřství. Mužští respondenti tyto bariéry vnímají méně nebo je zcela popírají, což naznačuje přetrvávající strukturální nerovnováhu v povědomí o genderové rovnosti. Závěry práce potvrzují, že i přes dílčí posuny směrem k větší inkluzi žen...This thesis deals with the issue of women's representation in top management positions and analyzes the factors that influence their career advancement to executive positions. The aim of the thesis is to assess whether the generally described barriers to women's access to leadership positions attributed in the professional literature (e.g., Kanter, 1993; Křížková, Pavlica, 2004; Branson, 2012) are still relevant in the Czech context, or whether they are evolving specifically in relation to local cultural and economic conditions. The theoretical part summarizes the main theories of gender inequality in organizations, the concept of the glass ceiling, impostor syndrome, and the influence of gender stereotypes on women's professional careers. The empirical part is based on qualitative research using semi-structured interviews with women and men who currently hold or have recently held top executive positions. The research shows that although women declare equal working conditions, in practice they still face hidden forms of inequality, including stereotypical expectations, different performance evaluations, and different approaches to motherhood.
