[cze][eng] Tato diplomová práce se zabývá pracovním prostředím sociálních pracovníků orgánu sociálně-právní ochrany dětí v Jihočeském kraji. Cílem diplomové práce bylo zjistit specifika práce v orgánu sociálně-právní ochrany dětí s ohledem na pracovní prostředí a vliv tohoto prostředí na motivaci, profesní spokojenost a psychickou pohodu sociálních pracovníků v Jihočeském kraji. Teoretická část se zaměřuje na sociálně-právní ochranu dětí, pracovní prostředí, faktory pracovního prostředí, specifika pracovního prostředí v orgánech sociálně-právní ochrany dětí, motivaci, profesní spokojenost, psychickou pohodu sociálních pracovníků a roli managementu v podpoře spokojenosti a psychické pohody zaměstnanců. Praktická část se věnuje výzkumu pracovního prostředí z pohledu sociálních pracovníků orgánu sociálně-právní ochrany dětí. Pro účely dosažení cíle byl zvolen kvalitativní výzkum, metoda dotazování, technika polostrukturovaného rozhovoru. Výzkumný soubor tvořili sociální pracovníci orgánu sociálně-právní ochrany dětí v Jihočeském kraji. Data byla vyhodnocena pomocí otevřeného kódování a následně metodou tematické analýzy. Výsledky výzkumu byly systematicky zpracovány a prezentovány formou tematických oblastí a tabulek. Z výsledků výzkumu vyplývá, že práce sociálních pracovníků orgánu sociálně-právní ochrany dětí je charakteristická vysokou odbornou náročností, značnou psychickou zátěží a administrativními požadavky, které často omezují přímou práci s klienty. Pracovní prostředí ovlivňuje řada faktorů, přičemž mezi nejvýraznější patří administrativní zátěž, psychická náročnost práce a neadekvátní finanční ohodnocení. Naopak pozitivně byla hodnocena podpora v kolektivu a možnost dalšího profesního rozvoje. Výzkum zároveň identifikoval klíčové oblasti pro zlepšení, zejména potřebu snížení administrativní zátěže, lepší finanční podmínky, posílení systémové podpory a opatření zaměřená na bezpečnost pracovníků.This thesis examines the work environment of social workers in authorities for social and legal protection of children in the South Bohemian Region. The aim of the study was to identify the specifics of work in these authorities with regard to the work environment and its impact on the motivation, job satisfaction, and mental well-being of social workers. The theoretical part focuses on social and legal protection of children, the work environment, factors influencing the work environment, specifics of the work environment in authorities for social and legal protection of children, motivation, job satisfaction and mental well-being of social workers, and the role of management in supporting employee satisfaction and well-being. The practical part is dedicated to researching the work environment from the perspective of social workers in authorities for social and legal protection of children. A qualitative research design was chosen to achieve the study's objectives, using a semi-structured interview technique. The research sample consisted of social workers from authorities for social and legal protection of children in the South Bohemian Region. The collected data were analyzed using open coding and subsequently processed using thematic analysis. The research findings were systematically categorized into thematic areas and presented in tables. The results indicate that the work of social workers in authorities for social and legal protection of children is characterized by high professional demands, significant psychological burden, and administrative requirements that often limit direct work with clients. The work environment is influenced by various factors, with the most significant ones being administrative burden, psychological demands, and inadequate financial compensation. On the other hand, positive aspects include support from colleagues and opportunities for professional development. The research also identified key areas for improvement, particularly the need to reduce administrative burden, improve financial conditions, strengthen systemic support, and implement measures aimed at enhancing worker safety.
